Most don’t want to leave at all. They want to grow, and stay to do it. What often gets in the way is that they can’t clearly see how that growth actually happens: the unwritten parts of career mobility nobody teaches, like building the right relationships, being visible for the right reasons, or reading a room they don’t yet have status in.

Without that, growth stalls. Some people get frustrated and move on. Others stay, just without the same energy.

It’s rarely one-sided either. Ask most organisations and they’ll tell you the same thing: there often isn’t an obvious next step to offer. The org chart doesn’t have room. The promotion someone’s been expecting doesn’t exist. Leaders want to keep their best people but don’t always have a clear answer when someone asks “what’s next for me?”

Career development doesn’t have to mean promotion. It can mean options, movement, and the capabilities to navigate what’s not written down anywhere (well, almost nowhere). They’re the kind of capabilities I help organisations build.

About Sarah Rourke

I’m an ICF-accredited executive coach, experienced facilitator, and co-author of The Core Career Dials. I’ve worked with hundreds of aspiring, emerging and established leaders on career development, across a huge range of organisations through coaching and teaching on Henley Business School’s MBA and Degree Apprenticeship programmes. That’s what gives me insight into the development issues your people face and the decisions behind them, the kind that rarely surface in an engagement survey.

On the facilitation side, I’ve had rooms of senior leaders bonding fast using improvisation techniques, designed and run sessions on everything from executive presence to personal branding, and built group coaching cohorts around the themes in my book.

That breadth, across career stages and organisations, means I see the same patterns again and again: talented people who want to grow but can’t see how, and organisations that lose momentum with their best talent as a result. That’s what I now offer organisations directly: help building consistent career growth for their people, intentionally, to support robust succession planning and internal talent mobility.

How I help organisations develop high potential talent

I work with organisations to design and run group learning programmes for their high potential cohorts, creating an environment where people build trust in each other so their cohort becomes one of their strongest networks, as well as a place to learn from and support each other.

Every engagement is built around your organisation, not taken off a shelf. In practice that might mean some combination of:

  • Group learning programmes for cohorts of high potential talent
  • One-to-one coaching for key individuals
  • Manager training on career conversations
